What I’ve learned from coaching executives and in a poll, gathering insights from professionals across industries:
Leadership is our favorite topic and we have a mythology that is often wrong.
The image of a leader for us is - the one charismatic figure with all the answers. But sitting with many transformative leaders, I’ve found some key traits that are nested in profound set of disciplines.
Recently, I ran a poll asking, “What’s the most critical trait for a new leader?” The results were telling, and they perfectly frame what I see in the most effective executives I coach.
Here are the four uncommon traits that set them apart, viewed through the lens of our collective wisdom.
1. The Courage to Be Disliked (Strategic Vision):
Likeability is our usual top number on the list for a leader that we glorify, isn't it? What if, I tell you, it is a trap.
The leaders I admire aren’t driven by a need to be popular. Their agenda is truth and progress, even when it’s uncomfortable. They are the custodians of a strategic vision, and they challenge sacred cows and dismantle inefficiency to bring it to life. Of course, it can make them unpopular in the moment. But here’s the paradox: They are revered more than we think. Their teams appreciates that their leader’s unwavering standards aren’t about ego, nor that their leader is challenging everything, all the time, unreasonably (mind you, there is a subtle difference here). These leaders are revered because they champion the shared mission. Respect, earned through consistent conviction is far more powerful than fleeting popularity, isn't it?
2. The Power of the Vulnerability; Not Know It all Fiefdom (Empathy & Listening)
Culturally, it is expected from leaders to have all the solutions. The leaders who truly scale their impact do the opposite. They are masters of the questions, not the answers.
This is where Empathy & Listening helps these leaders to transcending their soft skills into hard-edged strategic advantage. This isn’t just about polite listening, but a generative listening that creates a vacuum for brilliance to fill. By drawing out solutions from their teams, they achieve two things: team's ownership for outcomes, and cultivating problem-solving muscle in teams.
3. Grounded Action and Radical Accountability (Decisiveness & Clarity)
There is a vast difference between being decisive and being reckless. The best leaders inhabit this space with grace. They take grounded action. They have the fortitude to lead with Decisiveness & Clarity but take the Accountability for the outcomes and not blame others when things go wrong. I have seen bosses who were effective but failed to inspire, and this was always the missing piece. A team will follow a decisive leader. They will trust and go the extra mile for a leader who pairs that decisiveness with unwavering accountability.
4. Default Empathy (The Solid Foundation of Being):
For effective leaders, Empathy & Listening is not a tactic but way of life. It is their default operating system, powered by a deep, genuine curiosity. This isn’t something can be pretended but stems from Personal Security and Integrity with Self. They are not threatened by others and they know their own shadows. Listening intently allows them to connect with the humanity in others without judgment. This innate empathy is the glue that makes all the above traits stick.
The inner work:
There is a whole internal ecosystem at work for these leaders - Empathy to connect, Decisiveness to act, Accountability to build trust, and Strategic Vision to guide the way.
The leaders who first tame their own internal demons are able to create conditions externally for others to flourish. They understand that leadership is not about being the most powerful person in the room, but about creating the most powerful environment for the room.
